Ask for evidence, not adjectives
Invite candidates to describe three difficult service problems. Each answer should cover the complaint, the measurements taken, the conclusion reached, and how the result was verified. Strong candidates will usually talk about sequence and evidence. Weak answers tend to jump from symptom to replaced part.
The exercise should not reward the person with the most dramatic story. It should reward disciplined thinking. A routine call solved correctly is better evidence than a heroic story that cannot be checked.
Keep the qualification gate
Licensing, certifications, safety history, and role-specific experience still matter. A short technical narrative does not replace them. It helps a hiring manager evaluate judgment after the basic requirements are satisfied.
Shops can also use a practical bench test or a structured ride-along, provided candidates are treated consistently and safely. The point is to connect what someone says to how that person actually approaches equipment.

The same three-story format can improve reviews for existing technicians. Asking employees to document difficult calls, lessons learned, and callbacks avoided creates a better development record than counting tickets alone.
